You're really smart to start thinking about training early in the game.  Getting your employees and managers bought in and engaged is critical to the success of any talent management program.  Here are some of the best practices we've seen.
 
1.  Keep the process simple.  Design the whole development planning process around trainability - and usability.  Avoid the temptation to add multiple steps and complicated approval mechanisms.  There are many different learning styles and training needs in every organization, so make sure the system you use is flexible enough to accommodate all of them without adding a huge administrative burden.  Many years ago, I personally had the experience of trying to get employees engaged in a 12-step development planning process.  It was as agonizing for me as it was for the participants!
 
2.  Focus on the WIIFM.  We've seen a real similarity to sales and marketing campaigns in the best training programs.  They're designed to answer the question:  "What's in it for me?" (WIIFM) With everyone doing more with less these days, employees will only put effort into activities that have a real benefit for them.  For employees, focus on the ability to map out their own development, to get the training they need to be productive, and to build their value to the organization.  For managers, focus on the increased employee engagement that career development can bring, greater efficiency of a more fully-developed team, and reduced cost and absenteeism when employees attend only the training they need.
 
3.  Provide real-time performance support.  No matter how good your initial training programs are, there will be some time lapse between training and application.  Job aids, FAQs and step-by-step instructions that  employees can access quickly at just the time they need them are one of the most essential components of your training program.  WebMentor Skills, Avilar's web-based competency management program, allows you to imbed your own context-sensitive help files - including video demos - on each screen of the development planning module.  One client calls this feature "Trainer-in-a-box".
